private:actuary.org-2 https://www.glassdoor.com?employer_id=898894 Dec 4th, 2020 12:00AM Open Open American Academy of Actuaries Policy Analyst United States USA An Organization Rooted in Antiquated and Abusive Principles I served as a Policy Analyst in the Public Policy department for a handful of years, and really felt that my work with the membership was fruitful and a highlight. Volunteers are extremely knowledgable and often times the greatest asset to the job functions. Working at the American Academy of Actuaries was a life-lesson in understanding how a rotten leadership team can poison an organization’s mission and behavior to its core. I served as a Policy Analyst in the Public Policy department for a handful of years, and really felt that my work with the membership was fruitful and a highlight. However, while the job duties were never too demanding, the compensation framework and overall culture of the organization is so fundamentally rooted in outdated principles, that it far outweighs any benefits of the position. As others have noted, the organization is stifled under the iron fist by the Executive Director. Neither the Board of Directors nor the individual department Directors have any say in how the organization is run or shall evolve over time. The ED is so unnecessarily involved in all aspects of the organization, from making veto decisions on assistant/support staff hiring, to monitoring daily employee attendance like we were children. The policy department itself was in constant chaos as the Director was widely known to be emotionally abusive and often times beyond inappropriate with staff, membership, and even government officials. Worse was the ED’s enabling in allowing this person to continue their destructive and dangerous behavior openly and with abandon. Furthermore, there is grand irony in the Academy riding on the coattails of other organizations that are working to find productive solutions to their gaps in race and inclusion. This would be laughable if it wasn’t personally offensive. People of color are NOT welcomed or treated fairly at the Academy, and I am speaking from firsthand experience. It was foolish to assume that when presented with an opportunity to right past wrongs and mentor their POC staff, the Academy doubled down on their culture of casual racism, and in some instances, overt racism. The leadership are the exact examples of what needs to be expunged from organizations in order to achieve true inclusion. The fact is, the organization has never had a person of color leading their membership, and even after their bland/hallow statements on commitments to inclusion this summer, their newly updated 20-seat Board of Directors still does not have one person of color. Shame on them for trying to capitalize on social unrest, but in classic Academy fashion, they can’t even work out how to look like performative allies, let alone actual drivers for positive change. With time and distance, I have come to realize that the Academy put me through a form of trauma that no one should have to endure, especially a young adult at the formative years of their career. For anyone considering accepting a job at this organization, I would urge you to understand that it is not of value to your personal dignity and self-worth to work here. Be cautious of expecting that things will change or that you can bring in a new set of values. I now understand why the Academy is seen as the laughingstock of the industry and continues to have one of the worst reputations. While I was there I met some of the most inspirational people! I will never forget my time working there, but here are some things that I can look back at and smile. -Every single person who works for this company is a breath of fresh air and actually cares about you - Full staff events or meetings were always eventful - Mentoring and training was always a priority, everyone wanted to see you grow no matter what position you were in - Every Department Director truly cared about their team and other employees - The HR Director really formed me into the employee I am today, and I will always appreciate that! I couldn't thank her enough. The health and retirement benefits are fairly generous but salaries aren't if you're new or low level. Bonuses are also based solely on how well liked you are, not for your work. The majority of actuary member-volunteers are great to work with and very willing to help you and the organization. A handful of competent colleagues are also great to work with and you can learn a lot from them if you choose to stay here for any length of time. On the general direction of the Academy: The executive director is an intense micro-manager that stubbornly initiates conflict internally and externally while others in turn base all their decisions on fear, creating a culture of severe distrust and paranoia that permeates the entire office. No real oversight of the executive director is apparent and as a member based organization, it's certainly not 'led' by members in any meaningful way. For such a small and insular organization, it’s delusional to believe that being more confrontational with other organizations will result in anything other than becoming even more isolated and less respected. The organization suffers from an inferiority complex compared to similar, larger organizations and tries to compensate without success. No real forethought is ever put into how to create positive change, just reactionary and spiteful measures to the detriment of the organization. On the day-to-day culture of the Academy: Beware of a 'deputized leader' who wreaks of inappropriate and unprofessional behavior and who will hypocritically and aggressively make wild, baseless accusations against anyone she outranks. It's all just a cover for her general incompetence and lack of any knowledge or willingness to learn anything, but still a miserable work environment. Otherwise, you can expect be treated like a child with your whereabouts constantly under surveillance. From daily attendance being taken and having to check in with the front desk every morning by phone or in person, to being more closely monitored if you don't spend enough time at your desk. If leadership thinks you’re not in your office enough, there will be someone roaming the hallways looking in your office to make sure you're there. It’s a nonsensical environment because there’s no trust on any level. You should also be warned that there is no ability to receive comp. time when you’ll be expected to work out of town through many full weekends and evenings each year, and upward mobility is severely restricted. Office gossip is also a large problem and goes well beyond normal levels. At a minimum, an independent third party needs to be brought in to examine and report findings directly to the board. Don't you have to ask yourself why this would be opposed if there's nothing to hide? Benefits are generally good too. The Academy is an organization that does some good work in spite of poor management from the very top. Be aware that if you are hired as a policy analyst it is a clear bait and switch. You are promised exciting and interesting work. You end up as as a glorified secretary whose main responsibilities are endless (boring) conference calls and note taking. Do not expect backup from your supervisors, as the main goal of senior staff is appeasing an executive director who believes she can do no wrong and can act as outrageously as she pleases. On top of my normal duties, I had numerous opportunities to take ownership of other projects/initiatives that were very fulfilling. They were also very encouraging of taking continuing education, and took any comments/suggestions/concerns I had seriously and treated me as a colleague and not an employee. Because the organization has a smaller staff (approx. 30-40 people), pretty much everybody has a lot on their plates. So it is super important to be as organized as possible, and some staff are not very organized at all. Each staff member was super friendly and allowed me to help out and be a part of the team whenever I could. The staff is very knowledgeable and is passionate about making a difference and offer so many opportunities to grow within. They all are very supportive of each other and the bond they all have makes for a great work experience. My time at American Academy ended on a positive note and I was very sad to leave such a great environment.
