"we are a startup" "growing pains" used as excuse across the board. CSMs have high workload and pretty much 24/7 and used as escalation managers, project managers, customer support - all reactive. No CS tools so everything done in spreadsheets. Buggy product with server instability hurts all of post sales

get a stable product released and stop focusing on adding new features - buggy product with server instability hurts all of post sales teams. Define CSM scope properly so they can be a proactive resource and not constantly firefighting.
I dont see much leadership, just people that have been around long enough get put in management positions - just because you have been a passenger for a while doesnt mean you can be a pilot. Hardly any proper training so you are left to work out things for yourself. Put in solid tech and soft skill training and get some MBAs with years of experience to get you to next stage
