Everyday things you hear about why turnover is so high: no follow-up, disconnection between departments, and upper management is unresponsive. Have more of an open mind about feedback, and be an "agent of change" in the retail industry. Try to support the needs of your employees as they are expressed. Communication and transparency help in most situations, and have an active relationship with the community. Company culture does not feel genuine.

Hard to make change, it’s still run like a small company, which is awesome but surprisingly difficult to make any real change for things that need attention. Also not a huge amount of room for growth.

Lean organization so lots of interaction with senior leadership. Friendly co-wokers. Coffee quality still very good. Some dedication across teams to Direct Trade model. CEO is committed to specialty coffee and a believer in DT. Executive Team is intelligent and has maintained market share.

Increasingly corporate. Intelli is now a 100% wholly owned subsidiary of JDEPeets which is a public company in the Netherlands. Focus is month to month reporting primarily on the bottom line. Since Peet's acquisition headcounts have reduced across the organization resulting in more work for fewer people. For example, operations constantly struggles to meet demand because they don't have enough labor. As a consequence senior leaders and executives are regularly asked to come in on nights and weekends to pack coffee - a most inefficient use of precious capital resources. Less investment in acquisition of new market share however Intelli does not seem like a traditional PE pump and dump. In general there is a lack of strategic clarity e.g. nobody can answer what we will be doing in 5 years let alone 10. Compensation on the sales side is also just ok. Sales commissions are paid on a scaled linear quota scale and are capped at $5k per month however sales leadership will ensure that this quota is out of reach. Capped commissions are not motivating even if they drive shareholder value.

Develop a comprehensive strategy that drives value to growers and employees - not just shareholders. Or alternatively if the sole reason for Intelli to exist is JDEPeets / JAB shareholder value don't pretend that it isn't. Employees are more likely to unionize when they are left in the dark. Keep people informed about the reality of their labor and they will be more likely to trust your leadership. If Intelli leadership lacks autonomy this to drive value to anyone besides shareholders that is a sad state of affairs and ultimately will erode your market share to regional competitors.

Benefits + small company so you are able to cultivate network. Pay (for a GM level position) is good comparatively against other similarly sized 3rd wave companies. True care for having a quality product.

There is a need to approach our teams with care, tact, and intention. At Intelligentsia this is applauded by some, but questioned by others and in the face of this conflict the disapproving voices often win. You can expect change to come slowly (any project that costs above a certain dollar amount must be submitted to your manager, who then sends to the director who submits a proposal to the purse holders at Peet's —an arduous, slow, painful process), but decisions often feel rash. Projects to facilitate inner-company community are often curtailed, even though there is an overall disconnect between channels: retail, production, wholesale, marketing.

Present an honest outlook about the companies financial standing, give clear goals to employees, and flatly state company objectives and challenges before they shock unsuspecting staff. Finally take an opportunity to work both the production and retail floors (bag some beans and do some dishes....) to get an understanding of what makes your product available and what makes your sales force tick.
