-Extremely poor communication across the organization
There is a lack of respect and teamwork between departments. Secrecy between departments is encouraged vs diplomacy. This leads to poor project management, metrics management, and individual needs of staff to be taken care of. The CEO and C-Suite does not update staff on the strategic plan of the organization – instead they spend their time telling staff how wonderful the board members are. Not only does this harm strategic planning and individual roles it also harms the work life of staff who are left in the dark and pitted against each other.
-Lack of vision
On the surface Oceana has a good mission. Implementation and pathways to achieve that mission are horrible. The organization is stagnant. From the director level and up there are individuals who have been promoted beyond their capabilities or have stayed too long without updating their playbook to achieve results. The organization is so risk adverse that any new idea, particularly from someone young, is immediately looked upon as a risk not worth taking. Oceana’s campaigns are similar to others in the conservation space, yet others are outstripping Oceana in results on the local and national/international levels they work because they bring in a diverse workforce and ask diverse stakeholders to participate in saving the oceans and the natural world. Oceana hasn’t fully won any of its campaigns in years without the help on the ground of their competitors. To win a victory by themselves would mean they took a risk and going it alone and making waves would be too risky.
-High turnover
Oceana is not so small of an organization that upward mobility shouldn’t be a possibility for junior staff. Staff leave for one of two reasons: no promotional opportunity or frustration with management (comms, strategy, not staying true to the mission).
-Dated Professional knowledge, lack of investment in professional development
It’s possible to stay in a role for 5+ years and still be good at your job. Not true at Oceana. Most of Oceana’s upper management have been at the organization since it was in its infancy and have failed to remain knowledgeable about the competitive landscape. Others were promoted quickly and beyond their capacity have the privilege of staying in the roles, not meeting goals and having no consequences taken. The only real thing I learned here was that I had more knowledge than my supervisor and to put out dumpster fires caused by the supervisor between they spread to the team or harmed already weak inter departmental relationships.
-Board
Catering to the board is one thing but allow them to abuse the organization as a showcase in philanthropy to their friends and making it some feel good club where they can go out and eat shark fin soup and climb Machu Pichu isn’t worth the hassle. The board has failed to truly analyze the status of the organization. If they were then they would realize facts and figures are manipulated for their eyes for example the high turnover rate
-Favoritism
If a VP loves you, you can hide behind them and have your failures go unnoticed and blame your junior staff for wrongdoings. You can be promoted beyond your abilities.

-Reassess the current status of departments. Numbers don’t lie, employee complaints tell a story. Cut out the deadwood and actually work to save the oceans and not favors and paychecks.
-Risk keeps things fresh and allows you to know your boundaries. Oceana hasn’t taken a risk in years resulting in a stale message and organizational structure.
-Matrix teams or some other form of communication between departments would help to bridge divides and break down silos
-Invest money and make it mandatory for all staff to participate in professional development.
-Don’t be scared to emulate your competitors just a bit. There are only so many original ideas to save an ocean.

Ineffective Policy Advocacy and Highly problematic Upper Management

For the most part, everyone in the office was great to work with, smart, and hard working. The middle level management ("Campaign managers") I worked with were friendly, helpful, and motivating - but this was definitely not the case for all campaigns. The new HQ office location is convenient and modern.
|
Salary is nowhere near market, therefore turnover is more frequent than I've ever experienced.
Campaign conservation "goals" were frequently not specific, achievable, nor relevant, The organization markets itself as the largest ocean conservation organization in the world, yet I cannot point to a signal policy "win" achieved by Oceana. After working in the NGO and policy space for years, it's no secret that among the eNGO community, Oceana not thought highly of in terms of respect or effectiveness.
Ultimately, the organization is mostly focused on increasing its recognition among celebrities and the general public to raise funding - not to put those resources towards making actual change and influencing public policies. The number of clicks/likes/retweets in no way translates to sound conservation work. Don't be fooled.

Value your employees, increase trust, and work on employee retainment. You've hired some highly passionate, smart, and motivated employees, but unfortunately you've created an atmosphere where staff feel ineffective and unappreciated. This is a huge lost opportunity on your part.
Its a shame that the organization has the poor reputation it does in DC and it really doesn't have to be that way. Pay your staff what their worth and integrate yourself in the regular office culture. Most staff do not feel supported by upper-level management (VP, President, CEO, etc) and that is because anyone who voices concerns is unequivocally ignored. Your management strategy is harming the organization's reputation, losing passionate staff, and literally doing NOTHING to conserve oceans.
