* The product is interesting
* Hands on a lot the decision process, management
* On average compared to other startups a higher amount of vacation days
* Higher management (not R&D one) has a good grasp of the market and mostly makes good decisions. They are also motivating enough.

* The product is a fully undocumented spaghetti mess on the R&D side of things and this makes working on it extremely hard
* Work-life balance is very bad, but it is usually easy to take off if necessary in order to blow some steam
* R&D Management is a mess and ever changing from week to week. Devs are asked to manage most projects themselves or are (implicitly) expected to decide and implement management processes among the team for the sprint which adds workload on top of developing and might not be successful because of the Devs lack of experience managing.
* On average compared to other startups salary is lower

Increase management decision and process setting, create a strong official and documented management scheme at R&D team level and assign officially responsibility, layer management over many levels in order to balance and mitigate decisions at any level, increase productivity in teams by having non developer team leaders which won't micro-manage, only re-prioritize if it is unlikely to stick to the deadline instead of cancelling stuff in the sprint that will succeed their definition of done, stop the product development and make R&D rewrite the older code + document it (will take a lot of time, many months), don't make developer managers.
